Abstract: This research aimed to: 1) develop indicators of future leadership skills for school administrators under the Secondary Educational Service Area Offices in Northeastern Thailand; 2) examine the congruence of the structural relationship model of the developed future leadership skill indicators with empirical data; and 3) investigate guidelines for developing future leadership skills among school administrators. The study employed a mixed-methods research design conducted in three phases. Phase 1 involved a preliminary study to develop the indicators through document synthesis and in-depth interviews with nine experts using a semi-structured interview protocol. Phase 2 focused on validating the structural model of the indicators. The sample consisted of 454 school administrators and teachers selected through multistage random sampling from secondary schools in Northeastern Thailand. Data were collected using a questionnaire and analyzed using mean, standard deviation, and confirmatory factor analysis. Phase 3 explored development guidelines through interviews with seven experts and evaluated the appropriateness of the proposed guidelines by another panel of seven specialists. The findings revealed that: 1) the future leadership skills of school administrators comprised six major components, 19 sub-components, and 66 indicators. The six major components were influential leadership skills, powerful data analytical thinking skills, digital technology proficiency skills, effective communication skills, high-performance team management skills, and intelligent social skills. 2) The structural model of future leadership skill indicators demonstrated a good fit with the empirical data (Chi-Square = 119.43, df = 102, p = 0.114, GFI = 0.98, AGFI = 0.97, CFI = 1.00, SRMR = 0.01, and RMSEA = 0.02). The components with the highest factor loadings, ranked from highest to lowest, were intelligent social skills, powerful data analytical thinking skills, influential leadership skills, digital technology proficiency skills, effective communication skills, and high-performance team management skills. 3) The guidelines for developing future leadership skills could be classified into two levels: the organizational level and the individual administrator level. At the organizational level, relevant agencies should promote leadership development, analytical thinking, communication skills, and collaborative networking opportunities. At the individual level, school administrators should enhance their digital and technological competencies, communication abilities, teamwork skills, delegation practices, motivational leadership, and innovative thinking. These competencies are essential for adapting to future challenges, improving organizational effectiveness, and achieving sustainable educational development.
การวิจัยครั้งนี้มีวัตถุประสงค์เพื่อ 1) พัฒนาตัวบ่งชี้ทักษะผู้นำแห่งอนาคตของผู้บริหารสถานศึกษา สังกัดสำนักงานเขตพื้นที่การศึกษามัธยมศึกษาในภาคตะวันออกเฉียงเหนือ 2) ทดสอบความสอดคล้องของโมเดลความสัมพันธ์เชิงโครงสร้างตัวบ่งชี้ทักษะผู้นำแห่งอนาคตที่พัฒนาขึ้นกับข้อมูลเชิงประจักษ์ และ3) ศึกษาแนวทางการพัฒนาทักษะผู้นำแห่งอนาคตของผู้บริหารสถานศึกษา การวิจัยใช้ระเบียบวิธีวิจัยแบบผสมผสาน (Mixed Methods Research) ดำเนินการ 3 ระยะ ได้แก่ ระยะที่ 1 การศึกษาและสำรวจข้อมูลเบื้องต้นเพื่อสร้างตัวบ่งชี้ โดยสังเคราะห์เอกสารและสัมภาษณ์เชิงลึกผู้ทรงคุณวุฒิ 9 คน ด้วยแบบสัมภาษณ์กึ่งโครงสร้าง ระยะที่ 2 การทดสอบความสอดคล้องของโมเดลตัวบ่งชี้ กลุ่มตัวอย่างประกอบด้วยผู้บริหารสถานศึกษาและครูผู้สอน จำนวน 454 คน จากโรงเรียนสังกัดสำนักงานเขตพื้นที่การศึกษามัธยมศึกษาในภาคตะวันออกเฉียงเหนือ โดยการสุ่มแบบหลายขั้นตอน ใช้แบบสอบถามเป็นเครื่องมือในการเก็บข้อมูล วิเคราะห์ข้อมูลด้วยค่าเฉลี่ย ส่วนเบี่ยงเบนมาตรฐาน และการวิเคราะห์องค์ประกอบเชิงยืนยัน และระยะที่ 3 การศึกษาแนวทางการพัฒนา โดยสัมภาษณ์ผู้ทรงคุณวุฒิ 7 คน และประเมินความเหมาะสมของแนวทางโดยผู้เชี่ยวชาญ 7 คน ผลการวิจัยพบว่า 1) ตัวบ่งชี้ทักษะผู้นำแห่งอนาคตของผู้บริหารสถานศึกษาประกอบด้วย 6 องค์ประกอบหลัก 19 องค์ประกอบย่อย และ 66 ตัวบ่งชี้ ได้แก่ ทักษะการเป็นผู้นำที่ทรงอิทธิพล ทักษะการคิดวิเคราะห์ข้อมูลอันทรงพลัง ทักษะความเชี่ยวชาญทางเทคโนโลยีดิจิทัล ทักษะการสื่อสารที่มีประสิทธิภาพ ทักษะการบริหารทีมให้มีศักยภาพ และทักษะการเข้าสังคมอันชาญฉลาด 2) โมเดลโครงสร้างตัวบ่งชี้ที่พัฒนาขึ้นมีความสอดคล้องกับข้อมูลเชิงประจักษ์อยู่ในเกณฑ์ดี (Chi-Square = 119.43, df = 102, p = 0.114, GFI = 0.98, AGFI = 0.97, CFI = 1.00, SRMR = 0.01 และ RMSEA = 0.02) โดยองค์ประกอบที่มีน้ำหนักมากที่สุดคือ ทักษะการเข้าสังคมอันชาญฉลาด รองลงมาคือ ทักษะการคิดวิเคราะห์ข้อมูลอันทรงพลัง ทักษะการเป็นผู้นำที่ทรงอิทธิพล ทักษะความเชี่ยวชาญทางเทคโนโลยีดิจิทัล ทักษะการสื่อสารที่มีประสิทธิภาพ และทักษะการบริหารทีมให้มีศักยภาพ ตามลำดับ และ 3) แนวทางการพัฒนาทักษะผู้นำแห่งอนาคตแบ่งเป็น 2 ระดับ ได้แก่ ระดับหน่วยงานที่เกี่ยวข้องและระดับผู้บริหารสถานศึกษา โดยหน่วยงานควรส่งเสริมการพัฒนาทักษะผู้นำ การคิดวิเคราะห์ การสื่อสาร และการสร้างเครือข่ายความร่วมมือ ขณะที่ผู้บริหารสถานศึกษาควรพัฒนาความเชี่ยวชาญด้านเทคโนโลยีดิจิทัล การสื่อสาร การทำงานเป็นทีม การกระจายอำนาจ การสร้างแรงจูงใจ และการส่งเสริมนวัตกรรม เพื่อเพิ่มศักยภาพในการบริหารจัดการและรองรับการเปลี่ยนแปลงในอนาคต อันจะนำไปสู่การพัฒนาองค์กรอย่างมีประสิทธิผลและยั่งยืน
